Recruitment agencies run two businesses at once: selling mandates to clients and moving candidates through processes. Most agencies handle the first in spreadsheets and the second in an ATS, then wonder why margin visibility is poor. A CRM fixes the commercial side โ€” if you keep the two pipelines separate.

Two pipelines, one database

Do not force candidates into the deal pipeline. The clean structure is:

Linking a candidate record to the client deal is what gives you real reporting: submission-to-interview ratio per client, time-to-shortlist per recruiter, fill rate per sector.

  1. Time from brief to first shortlist (the number clients judge you on)
  2. Submissions per placement, by consultant and by sector
  3. Average fee and margin per placement, including rebates
  4. Client repeat rate โ€” the single best predictor of next-quarter revenue
  5. Aged mandates: open roles with no activity in 14 days

Automations worth building first

  • Job brief intake form that creates the deal with mandatory fee and deadline fields
  • Automatic reminder when a submitted candidate has no client feedback after 3 days
  • Placement stage triggering invoicing handoff with fee, start date and guarantee period
  • Candidate re-engagement sequence at 6 and 12 months for previously placed talent
  • Consultant capacity view: open mandates weighted by stage

Compliance and data hygiene

Recruitment data is sensitive. Keep GDPR consent, CV storage retention and right-to-erasure workflows explicit: a lawful basis field on candidate records, an automatic retention review after 24 months, and restricted access to salary and note fields.

Do you still need an ATS?

If you place more than roughly 20 candidates a month with heavy sourcing volume, keep a dedicated ATS and integrate it. Below that, a well-modelled CRM with a candidate object usually replaces both tools and removes the sync problem entirely.
